Employee Turnover and Future Staffing Needs

Question Description

Employee Turnover and Future Staffing Needs

A high employee turnover in any industry can be a concern, more so in those that are customer centered. Industries that deal with people’s health are in an even more precarious position. Healthcare organizations with high attrition must consider how a “revolving door” of care providers affects the quality of care the organization is able to provide and the satisfaction of patients with their overall experience. HR professionals are responsible for staffing positions, training employees, providing benefits, and handling any problems or disciplinary actions. The day-to-day responsibilities of managing the workforce can leave little time for long-range planning.

Tasks:

Post to the Discussion Area your responses to the following:

  • How does a high employee turnover rate impact the operations in a healthcare organization?
Give examples of one clinical and one nonclinical position in your answer. For example, what is the effect of a high turnover among lab technicians and among billing staff?
  • What data may be gathered and analyzed to assess the reasons for employee turnover?
What additional data might HRM gather?
  • What would you use for forecasting metrics for current and future staffing needs?
Give an example of a particular healthcare setting (e.g., urban or rural, large or small hospital, or primary or tertiary care).
  • What best practices would you recommend for reducing healthcare employee turnover? Explain at least three such best practices and their positive affect on a healthcare organization.
  • Among clinical staff, would you target any particular age group for retention efforts? For example, would you make greater effort to retain younger staff for the organization’s long-term staffing needs or would you rather retain more experienced employees to improve the quality of care?

Provide reasons and evidence in support of your responses.
From the Internet, read the following:
Boyd, N., & Gessner, B. (2013). Human resource performance metrics: Methods and processes that demonstrate you care. Cross Cultural Management, 20(2), 251–273.

To support your work, use your course and textbook readings and also use the South University Online Library. As in all assignments, cite your sources in your work and provide references for the citations in APA format.

Your initial posting should be addressed at 300-500 words. Submit your document to this Discussion Area by the due date assigned. Be sure to cite your sources using APA format.

Education in family planning, promoting rights to birth control is what nurse activist Margaret Sanger devoted her entire life to. Her devotion caused her to be jailed for distributing contraceptives to immigrant women from a clinic (Nickitas, Middaugh & Aries, 2014). Margaret Sanger was a nurse that worked in poverty stricken neighborhoods where she could provide education to woman regarding their rights to birth control, family planning and the importance of using contraceptives to decrease unwanted pregnancies. She had many people working with her to help spread the word for woman’s rights. The Arkansas Nurses association held a convention to help nurses gain awareness for education, gain knowledge on nursing theory and help promote professional growth and development (Arkansas Nurses Association, 2014).

The policy can change when it passes through legislation and decided by the elected officials enact it into law. Nurses can help improve the decision-making process by working outside the government by forming coalitions to influence the decision-making process (Nickitas, Middaugh & Aries, 2014). Nurses should advocate for patients by using their critical thinking skills when trying to influence within the organization.

A policy that need advocating for is nursing staff shortages. Patients seem to be more critical when being admitted to the hospital. With short staff it becomes difficult to care for patients the way they deserve. Patients have rights when it comes to receiving care, receiving quality effective care is important to positive health outcomes. Patient safety is compromised with every shift that is short staffed. Many errors occur when nurses must work shorthanded (Westrick, 2014).

When trying to influence policy changes or making policies it is important to understand the interest groups, their influence, and the stakeholders involved (Mund, 2012). The policy framework is the identification of the problem and the causes of the problem (Weston, Brewer, & Peterson, 2012). When an idea is thought for the problem then it is added to an agenda. Elected officials then decide on policies through a legislative process (Nickitas, Middaugh, & Aries, 2016). Then the policy can be implemented as an extension of the policy creation and process.

Nurse Sanger did not want any more women dying from illegal abortions. She started to organize protests to bring attention to the issue and health care inequality women were receiving (Nickitas, Middaugh, & Aries, 2016). This was challenging given the time in history this was taking place. Given the time in history she would have to make compelling arguments for women and birth control (Nickitas, Middaugh, & Aries, 2016). A turning point was when Nurse Sager was arrested in 1917 for distributing contraceptives to immigrant women from a clinic while demanding for services for the poor that are given to the middle class (Nickitas, Middaugh, & Aries, 2016). Her intentions were to shed more light on reproductive services and women’s rights. It worked, physicians were able to prescribe contraceptives and freestanding facilities were built (Nickitas, Middaugh, & Aries, 2016). In 1936 Nurse Sanger won a federal court decision allowing physicians to import contraceptives using the federal mail system (Nickitas, Middaugh, & Aries, 2016). She continued to shape public health initiatives. She lobbied men, women, organizations, and businesses for public health and birth control (Nickitas, Middaugh, & Aries, 2016). She spread her word through writing books and giving lectures across the world. She lobbied at the state legislators for women’s health clinics (Nickitas, Middaugh, & Aries, 2016). She coined the terms birth control and family planning. In 1952 she expanded to London and founded the International Planned Parenthood Federation (Nickitas, Middaugh, & Aries, 2016). Before her death she was able to see many achievements for family planning.

While the implementation plan prepares students to apply their research to the problem or issue they have identified for their capstone change proposal project, the literature review enables students to map out and move into the active planning and development stages of the project.  A literature review analyzes how current research supports the PICOT, as well as identifies what is known and what is not known in the evidence. Students will use the information from the earlier PICOT Statement Paper and Literature Evaluation Table assignments to develop a 750-1,000 word review that includes the following sections:

1.Title page

2.Introduction section

3.A comparison of research questions

4.A comparison of sample populations

5.A comparison of the limitations of the study

6.A conclusion section, incorporating recommendations for further research

Completing courses online can present some challenges. Yet, it is possible—and advisable—to apply the skills you use to be successful at work in this unique learning environment. Consider, for instance, what you have learned throughout your career about the value of careful time management, planning, and effective use of technology. How might these skills help you to accomplish your academic goals while fulfilling responsibilities in other areas of your life? This Discussion builds upon last week’s introduction to your chosen doctoral degree, and asks you to evaluate the skills that can help you to be a successful online learner. To prepare: Review Section 1 in the Essential Guide to Online Learning in this week’s Learning Resources. Then review the strategies and tips in the documents linked in this week’s Learning Resources, such as “Technical Tips for Learning at Walden,” “Citing a Discussion Posting in APA Style,” and those presented in the Essential Guide to Online Learning. Look for strategies related to time management, planning, studying, and using technology that you think would contribute to your success as an online learner in each of these areas. Which of these strategies have you employed in the past (academically or professionally)? Of those you have not tried, which do you think would be most valuable? Why do you think so? By tomorrow 6/6/17, post 550 words essay in APA format with 3 references from the list below, that include the level one heading as numbered below: Post a cohesive response that addresses the following: 1) Describe one strategy that you have used in the past (academically or professionally) that has empowered you in terms of one or more of the following skill sets: planning, time management, studying, and effective technology use. Explain how this strategy has been advantageous. 2) Evaluate a strategy that you have yet to try but believe would be beneficial given your strengths and weaknesses.
